hrm not quite what i meant about using their power. shunsui for instance hasnt used bankai yet he fought and lost to aizen, he also lost an eye to shinigami and yeah you know lots of deaths thx to him focusing on one quincy. same with the 13th no bankai even though it can be considered he lost. byakuya and kenpachi both seem to have too much pride as byakuya lost to ichigo(main char lulz) yet he had more in his repertoire (shit he learned from yoruichi). kenpachi would rather enjoy a fight instead of get shit done. ikkaku hides his bankai and it seemed like hisagi hides his freaking shikai(i dont recall 100% and it may be the anime but when he did release it vs the 2nd espada's fraccion people made a deal about it) but lietenants aside i mean the people who fight significant enemies. again this is from a rational pov ofc its a manga and we dont want 1 panel of fighting all the time but they need to show some sort of urgency or duty to their job. they want to feel sad and shit afterwards like when the commander lost his arm and then recently his life. umm where was this emotion when you could have killed your "small fry" and helped the commander defeat or at the very least escape from his enemy. not all captains could easily dispatch their enemy ofc as the 7th seems to be on the weak side of captains but definitely kenpachi shunsui ukitake hell byakuya too to at least be in the presence of the commander to lend aid in someway shape or form.
I agree with ya, they never just go all out to get the job done, it always seems like they dick around. Which drags out the fight for a few chapters. (which is cool) but then it makes the person look weak as hell.

Well none lost, Shunsui only lost his eye after he felt Yamamoto die. Which distracted him and made him get shot in the eye. The rest pretty much just got serious, but when they did, the qunices were already about to leave. Iti's like what maybe a minute or two, between Yamamoto dying, and then Ichigo flash stepping over, lossing, then, the quinices leave. (if you think about it)
In the battle against Aizen, every captain went out in fought while Yamamoto stood his groumd, which gave them strength that there pretty much protecting him, thereselves, the city, and the soul society. In this fight howver, all hell is breaking loss, and they were all confused, desorted, worrying, etc. etc. So when they saw Yamamoto had to come out and they heard Ichigo's Bankai couldn't be stolen there spirits were raised and they were ready to fight once again. (Which it shows, they all look ready to fight) compared to when the qunices first showed up.
