Imo stop the Manga, just do the Anime. Money is in TV not comics/books.

It's not that Aizen is really super strong as the moment, the Captain Commander would own him in a fair fight, but Aizens sword has weird powers that screw peoples perception of reality up so they don't know where he really is.
Stark followed him 'cos he was lonely 'cos everything around him died just by being in his strong presence.
Ulquira followed him because he wanted a reason to exist.
Hallibel followed him because when you are around the strongest people, you don't need to sacrifice your comrades in order to win or something.
The old death dude followed him only because he wanted power and wanted to eventually kill Aizen.
As for the other lower people it didn't really go to much into their stories, but some you can figure out
As for why the Captain Commander doesn't fight, it is just an anime. In real life they'd like fight 5v1 just to win if the world depended on it. But that doesn't make a good story for an anime lol
